Looking at POSSIBLY starting to send a few guys OTR while I search for more oilfield work and I need to switch up my pay around.
Currently I pay guys $25 / hour + OT after 8 or 29% of an OTR load.
Granted I try to only try to book loads that pay $3+ / mile my drivers seem to make bank off these loads...haha
SO - what are you guys paying your drivers to keep them happy?

I'd work for 29% especially since you don't agree to cheap freight. How's the benefits?
Since it sounds like you're trying to do right by your business and your employees how is the tunover? -
$1500 minimum with 60 cents per mile after 2500 miles. Some people are extremely happy with that. Others are unhappy no matter what. Some are great full until they stack up cash and then become unhappy. People are gonna people end of the day. It takes time to establish a truly great team. Even then, some will go, others will come. You make your money on the long term team players that see the bigger picture. Guard them like your life (business) depends on it, because it does. The best drivers are busy driving and not looking for work.

I pay 57 cpm 20 hr detention and 250 for layover but we also have a full benefits package including 401k match and run apus and xm radios in all trucks

If you're from some foreign countries you can pay your drivers $0.30 a mile and then charge them rent for living in the sleeper
