fast123 - the way i am running my operation is paying a flat rate to the driver up to a certain mileage and then pay them .40 cpm after they hit the threshold. The flat rate gives the driver a security blanket and the threshold system makes the driver want to drive more miles. Splitting cost for trailers with driver is un attractive. if you are running right you should be able to cover Truck, Trailer, Fuel, tolls and salary and still have profit per truck left over.

Our issue is not that we cannot make money with the freight we run our issue is with the drivers...we feel its becoming more and more apparent that they feel they have a sense of entitlement we are trying to figure out a way to have drivers have some skin in the game creating a partnership more than a "us vs them" enviroment.

Tractorfleet- Our rate per mile to the truck on reefers right now is $2.38-$2.40 per mile we have been in business 7 years.

Fast- I don't see why you're having problems with drivers running at the rate that you're running. For fuel, set a budget for each load, for tolls cover your own costs since you make enough to cover that. I hold a deposit on all drivers for equipment damages, you may think about doing that to address trailer/tractor issues - hold driver accountable like you're stating. That's why I do it. Even though a deposit will never really cover any repair on damages but it at least makes driver's more cons of your equipment. Lastly, are you getting 2.38 all miles or loaded??? Really don't see why you are having issues with drivers though, is it Solo or Teams?

its not daily but a weekly salary. You said you are paying your drivers by the mile? they should be willing to get as many miles as possible then.
you said you are avg about 2800 miles paying them 40 something cents. I would imagine they are making very good money and you avg 2.38 cents per mile you should be making very good money as well multiplied by 7.
