24/7 support. I need to be able to pick up the phone and reach someone who can solve problems I can't - ie missing/wrong load information. The other part of this is empowerment to get stuff done - bad tire? I should be able to head into any Goodyear or Loves and get a tire changed/repaired without having to call anyone.

Don't micromanage. I get one text a week from management and sometimes those aren't even necessary.
PAY YOUR DRIVERS! Washington State changed their laws on pay and most carriers went to hourly pay overnight (employees who work for anything other than hourly or salary must be given a PAID 10 minute break every 4 hours). I'LL NEVER get suckered into the PPM scam again!
Trucking companies either have <10% or >100% annual driver turnover. There's not much in-between. All companies insist that their turnover isn't because of how they're run or their policies. -

Honestly. Forget cpm. Give the driver a percentage of the load.
Health benefits that are free for the driver. But cost above that.
Don't micromanage.
Keep up on the equipment. Maintenance regularly. Everytime a truck/trailer comes through the yard. Inspect and fix it.
Fair detention pay at the 2 hour mark.
Fair layover, break down and weather shut down pay.
A reasonable time off policy.

Really the percentage you're going to have to figure out. You need to cover your operating costs as well as make a fair profit.
