I notice lots of vehicle maintenance related violations, more than anything else. Why is the upkeep of the equipment so horrid?

    OP,

I'm not intending to be an a-hole when I say this, but as for the abysmal CSA scores, you have to sleep in the bed you made.
This really needs to change, as you know. Due to the scores, drivers realize that THEY are under heavy DOT scrutiny, as well as the company.

You have to HONESTLY ask yourself, what percentage of these violations are due to piss-poor drivers not inspecting (or caring) about the condition of the equipment... versus... (more likely) your lack of attention and priority of fixing safety violations, as observed or reported, on a day to day, or 'on the spot' reported, basis.

It's not hard to picture your driver calling in or reporting a problem with the truck/trailer (safety issue/violation), then having a response of "Well, we'll take care of it later, just get to the receiver". That's bad enough, but I doubt the "later" ever comes with any priority, if at all. Right now, you sound like you are barely afloat financially (I may be wrong) and your problem of finding drivers to fill your seats surely isn't helping.

But you must invest/change in several ways:
    1. Invest in the complete repair of any mechanical problems and safety violations with all your trucks/trailers. Now, not later.
    2. Invest in quality drivers, who are the type to thoroughly pre and post trip your equipment, and promptly report/fix issues, and not just 'roll with them'.
(Weed out the non-caring steering wheel holders) Then make sure YOU have an expedient way to fix those issues, with high priority.
    3. HOS violations: You cannot expect drivers to push DOT limits and run illegal. That has already caught up with you, as scores show.

I've already expressed my negative views on your 2 week hold and $1000 escrow. You need to drop those unreasonable acts if you want quality drivers.

.......yeah but it's disrespectful to the driver when 2 weeks of his pay is not paid when its due at the end of the week - some drivers can't afford the luxury of having to wait 3 weeks for a paycheck......that's just reality......And if every company decided to not pay drivers until 3 weeks after they start it sets up a REALLY bad model for other companies to get away with......sorry

Our drivers are on a W-2 and NOT on a 1099! That's why they are our employees.

The truth is customers do hold back their pay. Most pay is on 30 days from various shippers and brokers, Even when you are on a quick pay system then you are charged a % for getting that with in 1, 2, 3, or which ever many quick day days you choose. Plus you can only bill most shipments when you have an original Bill of Lading, there fore if the driver keeps that BOL in his truck for a week by the time that's billed out and we get paid its a while.....

For all of the complaining that you drivers do about how the 'company' tries to cheat you by holding pay and collecting escrow - I think that you don't consider the other side of the story. I hear a lot of drivers talking about how they want the company to understand them - I don't see a lot of the reverse happening. Think about how much money the company has to have in reserves to pay cash for a lot of things at the drop of a dime - towing, repairs, ...other emergency things. We never keep anyone's escrow, unless it is merited. We had one driver just abandon the truck in the middle of Virginia - because he was tired and wanted to go home. Do you consider how much it costs to find a driver fly him out, deliver that load that's late now and bring the truck back only to find out that the driver lived like a pig and you have to pay $300 to have it cleaned up for the next driver?

I think drivers should be educated in how much running the show actually costs and then they would realize we aren't sleeping on $$$$ - we are a small company....

We don't charge our drivers for log book violations that we catch at the office, we do however call drivers and send them a letter to let them know what's going on in order for them to understand that they are in violation - we try to train them to do better.

Seems to me your not hiring the right kind of driver.
To get the right kind of driver you'll need to lose that escrow and payroll needs to be asap.
Raise your cpm, add a 401k and affordable heath care.
    just my opinion
